Why does the ear speaker need replacing? Does it not produce sound?
This teardown guide should help just be aware you won't need to follow the whole thing step by step as it's a teardown guide. But you will need to remove the motherboard to get the ear speaker out. If you purchased the device in the US or have a US model, you'll need to remove the battery to gain access to the 5G antenna to remove the board.
